🧠 One of the biggest HR risks in small businesses?

Everything lives in the owner's head.

The problem is that what seems obvious to you isn't always obvious to your team.

When expectations, processes and policies aren't written down, it can lead to:
❌ Confusion
❌ Inconsistency
❌ Frustration
❌ Difficult conversations later on

Good HR isn't about creating paperwork for the sake of it.

It's about making sure everyone understands what's expected and has the information they need to succeed.

If your business relies on people remembering how things are done, it might be time to put some structure in place.

People don't always leave for more money.

Of course salary matters, but it's rarely the whole story.

More often, employees leave because of:
❌ Poor communication
❌ Lack of development opportunities
❌ Feeling undervalued
❌ Poor management
❌ A lack of flexibility

The good news?

Most of these things can be improved.

If you want to keep your best people, start by asking yourself one simple question:

"Would I want to work here?"

Sometimes the answer tells you everything you need to know.

📖 Does anyone actually read your employee handbook?

Be honest...

If your handbook is 50 pages long, full of legal jargon, and hasn't been updated in years, there's a good chance the answer is no.

One of the biggest mistakes I see businesses make is treating their handbook as a box-ticking exercise.

A good handbook should:
✔️ Be easy to understand
✔️ Reflect how your business actually operates
✔️ Give employees clarity and confidence
✔️ Be something people can actually use when they need it

The best handbooks aren't the longest ones.

They're the ones that people actually read.

If your handbook is gathering dust on a shelf (or hidden away in a forgotten computer folder), it might be time for a review.

When people think about top performers, they often picture the loudest voice in the room.

But some of the best employees are the ones quietly getting on with the job.

They're the ones who:
✔️ Turn up consistently
✔️ Support their colleagues
✔️ Get things done without being asked twice
✔️ Keep the business moving every day

The challenge is that these team members can sometimes go unnoticed because they're not demanding attention.

A simple thank you, a bit of recognition, or a conversation about their future can go a long way.

Don't wait until they hand in their notice to realise how valuable they are.

I was chatting about this at Perth Trusted Partners this morning, and it’s something businesses really need to have on their radar…

From January 2027, the qualifying period for unfair dismissal protection is expected to drop from two years to six months.

That’s a huge shift.

Right now, many businesses have a bit more time to realise a hire maybe isn’t the right fit.
Soon, that window becomes much smaller.

Which means:
✔️ Probation periods matter more
✔️ Onboarding matters more
✔️ Day-to-day management matters more
✔️ And getting recruitment right in the first place matters a lot more

If this is something you’re unsure about or want to get ahead of, I’m always happy to chat.

A lot of business owners worry that having a difficult conversation makes them a “bad boss.”

In reality?
Avoiding the conversation usually makes things worse for everyone involved.

Good employers:
✔️ Address issues early
✔️ Communicate clearly and fairly
✔️ Give people the chance to improve
✔️ Handle situations professionally and respectfully

HR isn’t about catching people out, it’s about creating clarity, consistency, and fairness for both sides.

And remember, you don’t have to navigate those conversations alone. Heartland HR can help guide and support the process.

.One of the most common phrases I hear from business owners?
“It’ll be fine.”

Sometimes it is.
But sometimes… it really isn’t.

Whether it’s contracts, absence, or performance issues - hoping for the best isn’t a strategy.

Clear processes and early action make everything easier (and cheaper) to deal with.

If something’s been sitting in the back of your mind, it might be time to tackle it properly.

I just wanted to say a huge thank you to everyone who has already voted 🤍

The support over the last few days has honestly meant so much.

If you haven’t had a chance yet and would like to support me, I’ve been nominated for Female Founder of the Year – Consultancy, and every vote really does count.

What actually makes a good employer?

It’s not big perks or flashy benefits.

It’s:
✔️ Clear communication
✔️ Consistency
✔️ Supporting your team when it matters
✔️ Doing the right thing - even when it’s uncomfortable

That’s what builds trust.
And trust is what keeps good people.

Quick HR tip for this week 👇

If you’ve had a conversation about performance, absence, or behaviour…
write it down.

Not in a complicated way.
Just clear, factual notes.

Because if you ever need to refer back to it, you’ll be glad you did.

Good documentation = protection for your business and fairness for your team.
