問題を理解することは問題解決への第一歩であることから、「構造的抑圧」(Strucural Oppression)がどのようなものであるかを理解することは、包摂的な社会を目指す上で極めて重要なステップです。アイリス・ヤング(1990)は、「抑圧、特権、抵抗」という本の中で、構造的抑圧には5つの顔があると発表しました。これらの5つの不平等を理解することにより、企業のエコシステムの中で構造的抑圧がどのように現れ、どのように心理的安全性やチームワークを損ねているのか、そのメカニズムに気づくことが可能となるのです。

抑圧の5つの顔のうち、最初に紹介するのは「搾取」(Exploitation)です。これは「公正な報酬を与えずに、利益を生み出すために人々の労働力を利用する行為」を意味します。例えば、マッキンゼー・アンド・カンパニーが2020年に実施した包摂的な職場環境に関するグローバル調査では、回答者2,030人のうち4割近くが「組織がインクルーシブな職場でないように感じる」という理由で職を辞退したことがあるという報告がされています。

搾取的な市場の原理を照らし出すには、企業がエコシステム全体における人種的、性別的不公平を明らかにする取り組みにコミットする必要があります。その取り組みのひとつとして、多様性データ、交差分析、昇進や報酬制度の年次見直しを行うことで、国籍、人種、性別に関係なく、公正的な活動の場が確保されるでしょう。グローバルに活躍する優秀な人材は、公平で実力主義であるとみなされる企業で働くのを望むことが多いため、こういった監査は人材保持に欠かせないと言えるでしょう。

人種、性別、年齢、役職、勤続年数、その他の要素に関係なく、従業員の優れた働きを認め、評価する職場文化を確立することは、より強いエンゲージメント、より革新的な製品を生み出し、組織の成長に不可欠なシニアリーダーの役割を担う重要な人材を確保することに繋がるのです。

Understanding the problem is the first step towards solving it. In this sense, it is vital that we understand what ‘structural oppression’ looks like. Iris Young’s (1990) has identified 5 faces of structural oppression in a book called Oppression, Privilege, & Resistance. If we put on these ‘glasses’ we begin to see how these 5 forms of inequality manifest across various corporate ecosystem to the detriment of psychological safety and teamwork.

The first of 5 faces of oppression we will introduce is exploitation: “the act of using people’s labours to produce profit while not compensating them fairly” (source). For example, the global survey on inclusive workplace conducted by McKinsey & Company (2020) flagged that nearly 40% of 2,030 respondents have declined a position because they believe the organization would not be an inclusive place to work.

Companies must commit to uncovering arbitrary, race and gender-based inequities in pay across their ecosystem that reveal exploitative market forces. The use of diversity data, intersectional analytics and annual reviews of their promotions and compensation systems will ensure a just and fair playing field regardless of nationality, race or gender. The best of global talent, has options and will only stay working for a company that is seen as fair and meritocratic.

Establishing a workplace culture that recognizes and credits the good work of employees – regardless of their race, gender, age, title, tenure, or other factors – can produce stronger engagement, more innovative products, while retaining key talent all the way through to senior leadership roles critical for organizational growth.

Welcome to the last episode of season 1 of the Diversity rocks innovation! livestream and podcast! Thank you to everyone that has supported this first season.

Maneesh Kalra grew up in an Indian household in Edmonton, Alberta, Canada. He studied pharmacology and was about to enter med school when he had a moment that propelled him in a different direction towards Osaka, Japan. Maneesh’s experience traverses modern big business to the ancient concepts of Ayurveda. He brings his unique mix of experiences and talents to his current endeavours that seek to prepare people physically, emotionally and mentally to better handle whatever comes their way. We are pleased to welcome Maneesh as a guest speaker for the 2022 enjoi Wolfpack offering DEI discussions for men.

Akiko Domoto experienced World War II as a child, became a renowned journalist uncovering stories of child neglect in Japan’s “Baby Hotels”, was elected as a member of parliament, and later served as Governor of Chiba for eight years. It is my great pleasure to bring this interview with a living legend and to share Domoto-sensei’s insights into a bygone era of Japanese politics and how that era differentiates from the Japan we experience today.

-How Akiko spent her childhood during World War Two and how growing up surrounded by nature led to her international advocacy on behalf of biodiversity

What does “sustainability” mean to you when you hear it?
On Diversity rocks innovation, Vol. 17 I had the pleasure of talking with Tove Kinooka, co-founder of Global Perspectives, a company that helps the corporate sector and its leaders be more sustainability focused.

I asked Tove if she thought COVID, and the working from home arrangements many companies have implemented, had caused a shift in how companies think about sustainability. Tove explained that many of the companies she works with have had to expand their concept of sustainability to include, not just the environment, but people and society as well.
