Before asking what is wrong with an employee, leaders may need to ask a harder question: Have I listened closely enough to understand what is getting in the way?

Gabriela Norton describes three channels of listening: listening to hear, listening to understand, and listening to connect. That third channel is easy to skip, yet it can make the greatest difference in an accountability conversation.

Listening to connect does not remove accountability. It helps the leader and employee understand the real barrier, agree on what needs to change, and solve the problem together.

Recent coverage from the Wall Street Journal, Inc., and Fast Company points to a pattern: employees who feel disconnected from meaning, timing, or trust are often the first to quietly disengage.

Three threads worth watching:
1. Changes to workplace benefits and increased reliance on AI may leave some employees feeling replaceable rather than invested in.
2. More companies are having "stay interviews": structured conversations with top performers to understand what's keeping them engaged, and what could push them out the door. When paired with visible follow-through, these conversations can surface concerns before they contribute to turnover.
3. Performance and energy are not always linear. Recognizing natural work cycles may help leaders set more realistic expectations and support sustainable performance.
