Here are six things to consider before you book another training session:

1. Clear Expectations: Are your team members crystal clear on what's expected of them? Sometimes, underperformance is simply a result of unclear goals or misaligned priorities.
2. The Right Tools: Do your team members have the resources and support they need to succeed? This could include anything from proper equipment to access to information and mentorship.

Is your team waiting for your every move?

It's a common leadership dilemma: you want your team to be proactive and self-driven, but they seem stuck in a holding pattern, waiting for your instructions. This can lead to bottlenecks, missed deadlines, and a general lack of innovation.

The good news is that you can shift this dynamic. By understanding what your team need to take initiative, you can create an environment where initiative flourishes.

Here's how:

1. Clearly Define Roles and Responsibilities: Ensure everyone knows what's expected of them and where their responsibilities begin and end. This clarity empowers individuals to take ownership within their defined areas.
2. Encourage Independent Decision-Making: Provide opportunities for team members to make decisions within their scope of work. Support their choices and guide them through the decision-making process.
3. Offer Regular Feedback and Support: Provide constructive feedback, both positive and developmental. Let your team know you're there to support their growth and development.
4. Create a Safe Space for Experimentation: Encourage calculated risks and experimentation. Frame "failures" as learning opportunities to reduce the fear of making mistakes.

You think coaching does not work.

Is your team underperforming despite your best efforts to lead and motivate them?

Coaching does work and is actually the most effective leadership tool. The real issue might be that your team isn't coachable. The good news is, this can be fixed.

Ask yourself these three questions:

↳ Do your team members know what coaching is and how to participate?
↳ Are your team members coachable - are they able to think openly, explore different options, take ownership of decisions and actions, try new things and learn from mistakes?
↳ Have you created an environment that enables them to think and act with openness, curiosity, and a willingness to learn?
And most importantly…
↳ Have you been trained on how to coach and develop a coachable team?

Here’s the truth,

You cannot simply ask your team open questions and expect coaching to work. Coaching is a skill that not only involves knowing how to ask questions but also understanding what makes someone coachable and how to develop and nurture these qualities.

If you do not know how to develop the coachability of your team, you’re not likely to experience the immense benefits coaching can achieve.

But sometimes, the signs of disempowerment can be subtle.

Here are five key indicators to watch for:
↳ Approval-Seeking: Team members frequently check decisions and actions, even routine ones, before moving forward.
↳ Struggle to Adapt: They stick to the process rigidly, even when it no longer serves the situation.
↳ Defensive Response to Feedback: They respond to feedback with excuses, blame, or denial, rather than openness.
↳ Difficulty Problem-Solving: They rely heavily on you or others to resolve issues rather than seeking solutions independently.
↳ Resistance to Change: They resist change or find it hard to embrace new ways of working.

Empowerment isn’t just something you tell your team they have; it’s the trust they feel to make meaningful decisions. We are naturally wired to protect ourselves, so if you want your team to take ownership and make decisions, it’s essential to give them the information, clarity, and authority they need to feel secure in taking action. When people lack the information and clarity required to take ownership, our natural self-protective wiring can trigger caution, doubt, and hesitation. This defensive thinking leads to assumptions that often fill the gaps negatively, causing disengagement and limiting effort to avoid mistakes.

Here are three simple steps to help your team take true ownership.

➺ Clarify Purpose and Desired Outcomes: Ensure everyone is clear on the team’s goals and their specific role in achieving them. When purpose and outcomes are well-defined, team members feel motivated to take initiative and are naturally accountable for their contributions.
