Middle managers are often where vulnerability concentrates.

They absorb emotional pressure from all directions:
➡️ expectations from leadership
➡️ challenges from teams
➡️ constraints from systems
➡️ and risks they don’t always control

Social competence at this level determines whether issues are addressed early or deferred until they become crises.

Emotional maturity determines whether decisions are reactive or considered.

Without structured support, reflection, and supervision, even highly capable managers can experience judgement fatigue where decisions become about survival rather than quality.

This is rarely visible until something goes wrong.

On the frontline, social competence and emotional maturity aren’t abstract ideas; they play out in real time.

In moments where someone must:
➡️ notice a subtle change
➡️ respond to frustration or conflict
➡️ decide whether to escalate or pause
➡️ choose safety over speed

Emotional regulation and situational awareness matter as much as any procedure.

Policies can guide behaviour, but they cannot replace judgement under pressure.

And judgement is deeply influenced by emotional state, confidence, and interpersonal skill.

When organisations don’t actively support these capacities, frontline workers are left to “cope” rather than decide, and risk quietly increases.

We often talk about technical skills, credentials, and experience.
But increasingly, organisations are becoming vulnerable in a different way
through gaps in social competence and emotional maturity.

These aren’t “soft” attributes.

They underpin how people:
➡️ exercise judgement
➡️ manage pressure
➡️ navigate disagreement
➡️ and make decisions when things aren’t clear

When social competence is low, interactions escalate instead of resolve.

When emotional maturity is underdeveloped, stress drives behaviour rather than judgement.

Across industries, we are seeing the consequences, not because people lack intelligence, but because decision‑making is happening under emotional load without adequate support.

I recently ran a quick poll:

“What’s the real cause of poor leadership?”

The results were telling.

The majority pointed to one thing:

👉 Poor judgement under pressure.

Now here’s the interesting part.

Skills matter.

No question.

Without them, leaders struggle to execute.

But skills can be taught.

They can be trained, developed, and improved over time.

Judgement is different.

It shows up when:
• There’s pressure
• There’s ambiguity
• There’s no clear right answer

And that’s where things often go wrong.

Not because leaders don’t know what to do.

But because:
• Decisions are delayed
• Reactions override thinking
• Short-term fixes win over long-term impact
• Tough calls are avoided

So while skills get people into leadership…

Judgement determines how they perform in it.

I was speaking with a team recently about leadership challenges.

On paper, their manager looked great.
Strong performance.
Years of experience.
Technically excellent.

But the team?

Disengaged.
Frustrated.
Uncertain.

Nothing obvious was “wrong”… but something wasn’t working.

And it came down to this:

👉 The decisions being made under pressure.

Not skills.
Not experience.

Judgement.

So I’m curious…
