A year on, this hits a little differently but serves as a good reminder why the work matters.

SMBs are really feeling the pinch right now. With fuel, global pressures and everything else driving prices up, there’s a lot for a business owner to be across.

They sit at the bottom of the food chain when it comes to change. While enterprise debates return to office and strips back flexibility, and we see waves of increases in super and minimum wage, it barely causes a ripple at the top.

But in an SMB, it feels like a tsunami.

Margins are tight. People are overloaded. And the people stuff doesn’t pause just because things get harder.

By the end of Q1, most businesses can tell how the year is tracking. Either things are running reasonably smoothly, or people issues are already taking up more time than expected.

“If someone invoices us, are they definitely a contractor?”

Unfortunately, it’s not that black and white anymore.

The law looks at the real relationship:
• Is this person managing other people?
• Subject to performance reviews and salary increases?
• Receiving perks or commission for great work?
• Has you as their primary or only source of income?

If you answered yes to any of the questions above, then you might just have an employee in your midst, but just not on paper.

As an employer or leader, you can no longer rely on ‘invoicing’ to save you. And if you aren’t sure if you have one of these on the books, then you know what to do…

“Should commission be included in an employment contract?”

Usually, no.

Locking commission into contracts makes it difficult to alter without varying the agreement.

Best practice:
• base pay in the contract
• commission governed by a separate plan or policy
• clear criteria, discretion and flexibility

Commission should motivate performance - not trap the business.

Structure matters more than generosity. And if you have no structure in place… well, you know where to go for help.

There’s a new currency in the employment relationship. And it’s called flexibility. 💸

We’re seeing real momentum in four-day work weeks, compressed weeks (getting 38 hours into four days) and even 9-day fortnights - and it’s not just a fad. I shared a few hot takes with Yahoo Finance about what this actually means for SMBs.

What’s becoming clear is that if you’re an SMB and you want to secure or retain talent - especially while everyone else is arguing about going back to the office - then dangling the flexibility carrot is worth it. It doesn’t have to be complicated or expensive. It just needs to be intentional with clear structure.

For smaller businesses that don’t have the luxury of large HR teams, these options can be a real win — if they’re done with structure, not chaos.

Training plans don’t need to be expensive or external to work. This is often a myth of ‘training’ is waiting for the perfect program or course to attend for the budget to line up.

What matters is targeted development.

Most capability gaps are best closed on the job:
• Shadowing senior leaders
• Coaching
• Stretch Projects with a ‘safety net’ to test ideas
• Exposure to real decision making in real time.

That’s where learning actually sticks.

The leaders who do this well ask one simple question early:

“What will this role need to handle in six months that it doesn’t handle today?”

Answer that, and you avoid:
• Over-investing in generic training
• Leaders carrying capability gaps
