When Your Responsibilities Outgrow Your Title

Imagine doing senior-level work while being paid and titled like a junior employee.

You may be leading projects, mentoring others, making important decisions, solving complex problems and carrying responsibilities well beyond your official role, yet your title and compensation remain unchanged.

Why does this happen?

• The company may not have the right structure in place
• The role may have evolved faster than the organization
• There may be no approved budget
• Leadership may want to “test” you at the next level first
• They may be delaying the conversation
• Or, let’s be honest, they may want a superstar on a junior budget

I cannot tell you how many people I have seen stay in this situation for far too long, hoping the company will eventually recognize what is already obvious. Others eventually resign, not because they dislike the work, but because they are tired of being undervalued.

And this affects more than your current salary. Your title influences how recruiters find you, how future employers assess your level, what opportunities you are considered for and what compensation the market associates with your experience.

So what should you do?

• Start documenting your responsibilities
• Track your accomplishments and measurable results
• Note every way your role has expanded
• Build a clear business case
• Ask whether your title and pay still reflect the work you are doing
• Request specific criteria and a realistic timeline
• Pay attention to whether the company follows through

When a company gives you a clear path forward, it may be worth staying and working toward the change.

But when the responsibilities keep growing and the recognition never comes, believe the pattern.

Sometimes the answer is not proving your value again. Sometimes it is taking that value somewhere it will be recognized.

I’ve been chasing a candidate for almost 6 months about an opportunity with one of my clients. The role offers better pay, better conditions, more flexibility, and honestly a much healthier environment overall.

But every time we got close to scheduling the interview, she would hesitate and pull back.

This week, she finally agreed to move forward, so I asked her what had been holding her back all this time.

Her answer was, “I feel guilty leaving. I’m scared to make a move. It feels disloyal.”

Meanwhile, she’s underpaid, exhausted, overwhelmed, and completely undervalued.

After 30 years in recruitment, I can tell you that a lot of people don’t stay in bad situations because they love their jobs. They stay because fear, guilt, comfort, and loyalty slowly convince them that staying unhappy is safer than taking a chance on something better.

Sometimes the hardest part of changing jobs isn’t the interview.

It’s believing you deserve better.

What’s a good title for this; Here’s something I’ve noticed after 30 years in recruitment. The people making the most money are often the most open to hearing about opportunities.

When I reach out about a role, C-level leaders and senior executives take the call.

They’re curious.
They stay connected.
They network.
They want to know what’s happening in the market.

The most successful people I know never close the door on a conversation.

They understand something important.

A conversation is simply information.

But when I reach out to many professionals who are not in executive roles and not earning at that level, the response is often very different.

The message just sits there.

Unopened.
Ignored.

They don’t pick up the phone.
They don’t take the time to explore.

Which makes me wonder.

Is it really about not having time?

Or is it fear of exploring what else might be possible?

Because there seems to be a correlation between higher salaries, senior roles, and being open to the conversations and networking that open doors.

A conversation takes ten minutes.

But the opportunity behind it could change your entire career.

Sometimes the difference between people who move ahead and those who stay where they are…

is simply the willingness to answer the call and open the door.
