But last week, Rikka made an observation that made us pause and look at it a little differently.

She reflected on how, in some workplaces, there’s an unspoken feeling that there’s only room for one woman to succeed. That women have to compete for space, recognition, or opportunity.

The “glass ceiling” refers to barriers that quietly limit women’s advancement at work. Many of us are familiar with it.

But for many women of colour, those barriers are heavier. Harder to move. More complex.

Instead of glass, the ceiling is made of concrete.

The concept of the “concrete ceiling” reflects compounded challenges from both racism and sexism, making access to leadership, mentorship, and sponsorship much harder, and often leading to burnout and systemic disadvantage.

Employers can help break through the concrete ceiling by:

💡 Ensuring equitable access to leadership development and sponsorship opportunities

💡 Actively reviewing policies and practices to remove bias in promotions, pay, and resources

💡 Creating a culture where voices of women of colour are heard, valued, and supported

For employers, this is a reminder that equity does not mean asking individuals to push harder.

It involves looking at whether your systems make it more difficult for some people to advance in the first place, and being willing to change them.

Because “it’s always been done this way” doesn’t mean it’s working for everyone.
