🚀 Unlocking the Power of Speed and Automation in Recruitment 🤖

The latest findings from "The State of Recruitment and Automation" study conducted by The Stepstone Group in September 2023 have unveiled some important insights for both job seekers and employers:

🕐 Speed Matters: A whopping 61% of candidates expect companies to provide feedback and kickstart the application process within a week. However, many are left waiting in vain.

💨 Need for Speed: The study highlights that the speed of the application process directly impacts a company's appeal to potential employees. Two-thirds of surveyed employees are more inclined to choose a company with a fast and straightforward hiring process. Furthermore, 79% of respondents stressed the growing importance of application quality in recent years.

🔍 Insights Beyond the Resume: An impressive 75% of respondents believe they can glean insights about a company's corporate culture from their hiring process. For 63%, the application process serves as a litmus test for a potential employer's tech-savviness.

👤 The Power Shift: In today's labor market, the balance of power is leaning towards employees. Job seekers are confident, and their expectations are high. They want a streamlined, reliable process and a quick personal interview. The application process now plays a pivotal role in their decision-making.

📊 HR Overload: Many managers are feeling the pressure. More than six out of ten recruiters (62%) are juggling a higher number of positions than in previous years. With increased competition for talent, 89% of HR managers are feeling the heat, and 81% take longer to fill a vacancy. Nearly two-thirds (65%) are dealing with workloads that exceed their resources.

🤖 Automate and Elevate: The study suggests that HR managers could save a minimum of ten hours per week through automation. Surprisingly, 86% of them are still manually sifting through all application documents, and 80% craft job ads conventionally. Almost three out of four recruiters (74%) manually verify the completeness of application documents.

🚀 The Way Forward: "Many recruiting tasks are becoming easier to automate without compromising quality," says Dr. Tobias Zimmermann, labor market expert at The Stepstone Group. "Incorporating AI in the initial stages of recruitment can speed up the process for HR managers, aiding companies in meeting candidate expectations."

In June of this year, the EU's new pay transparency directive (Entgelttransparenzrichtlinie) came into force.

Among other things, it includes measures to eliminate the unequal pay between men and women. The member states have three years to transpose the directive into national law.

How constructive is feedback? Does it still make sense?

These questions have been circulating for a while now, especially within . More and more companies are using different terms and concepts for employee's performance reviews. Many among them have been adapting the term feedforward.

Joe Hirsch, Managing Director at Semaca Partners and author of the book "The Feedback Fix", explains the reason for this change on the Workhuman podcast:

“Performance reviews take a look back at a past that can no longer change. And because it's looking back and not looking ahead, people are powerless to do anything about it.”

He differentiates and as follows:

"Feedforward assessments focus on how you can improve a situation in the future. They don't dwell on past mistakes but rather look toward the road ahead. Feedback, both negative and positive, creates an uncomfortable environment which can lead to an unnecessary focus on small errors, thus creating a negative environment in the future."

Microsoft takes a comparable approach by replacing feedback with "perspectives" as Liz Friedman, Senior HR Director at Microsoft Viva, explains:

"We wanted to get past the instinctive defense mechanisms that our mind has when people say they want to give us feedback. If we can do that, then we become more willing to listen to perspectives our colleagues have for us—people want feedback, it’s just sometimes hard to hear.”

Microsoft's approach is based on brain science and is part of a larger, company-wide culture shift to encourage employees to build on each other’s work.

has arrived in . More and more often, new employees give notice before they start their new job or simply do not start their employment without formal notice.

According to the new "Candidate Experience 2023" survey by the HR tool provider softgarden, this affects around ten percent of applicants.

But what prompts job seekers to "ghost" their potential employers?
A quarter of respondents cited receiving a better job offer as the reason.

Equally noteworthy, a significant portion expressed dissatisfaction with the behavior of their prospective managers during the application process.

In some cases, leaders failed to introduce themselves personally, while in others, candidates were denied the opportunity to meet their future teams.

Usually, ghosting occurs before the contract is signed. However, nearly four out of ten respondents mentioned that significant doubts arose only after they had signed the agreement.

One reason was the sudden negative change in their interactions with new colleagues. It also occurred that supervisors made post-signing alterations to tasks without consultation.

In addition to the well-known , these results also show a significant need for improvement in the and experience.

Strictly speaking, starts with the application. If applicants get the feeling that things are withheld from them or that communication leaves much to be desired, they will not remain loyal to the company for long.

🤔 What constitutes the optimal scale for an HR department?

According to a new report by ADP Research Institute®, is on the rise. We have summarised some of its key findings:

In the midst of a rapidly evolving labor landscape, the demand for HR staffing is soaring to new heights. As the economy continues its resurgence from the unprecedented impact of the pandemic, the need for skilled workers is reaching boiling point. HR staffing ratios have surged by over 10 percent since 2018, reflecting the dynamic nature of our current workforce.

Industries are experiencing the ebb and flow of the labor market in distinct ways. The post-pandemic surge has particularly favored low-wage workers, propelling industries with a substantial frontline workforce to witness the most significant growth in HR staffing ratios. Surprisingly, this expansion even surpasses that seen in white-collar sectors, which traditionally boast higher HR staffing ratios.

The influence of extends well beyond large corporations. Small companies with less than 50 employees are also recognizing the value, averaging more than two HR staff members. While larger companies have experienced steady HR staffing ratio growth between 2018 and 2023, even the tiniest businesses have witnessed a 3.8 percent increase in their HR staffing ratios since 2018.

are at the forefront of HR staffing. The surging demand for workers in the U.S. has naturally led to an increased need for recruiters, as organizations compete to attract top-tier . Their share within the HR staff has surged by over 26 percent from 2018 through April 2023. However, this growth slowed from 11 percent to less than 1 percent between 2022 and 2023.

As employers consider expanding their HR teams, the potential benefits in reducing become evident. While the direct causal link between HR staffing and requires further exploration, existing evidence points to higher turnover rates with diminished HR staffing. Yet, it's worth noting that the positive impact of increased HR staffing reaches a point of diminishing returns.

The report focuses on the USA. However, from our experience we can say that the developments in Germany are similar. Especially in the , it is important to strengthen HR departments in order to keep turnover low and actively recruit new employees.

According to a recent study condcuted by Heidrick & Struggles, seems to be front and center on the agendas of CEOs around the globe.

Surveying 500 CEOs from corporations with revenues exceeding $2.5 billion USD across nine leading economies (USA, China, Germany, UK, France, Spain, Canada, Brazil, and Australia), including 50 CEOs of major German enterprises, the study reveals some compelling insights:

🌐 More than two-thirds of respondents now consider corporate culture a primary driver of economic success. Just two years ago, in the inaugural edition of the "Aligning Culture with the Bottom Line" study, a mere 26 percent identified culture as the key factor.

This sentiment is echoed among German CEOs, where the ranking aligns: "Culture" leading, followed by "Strategy" and "Talent."

Jens Vogt of Heidrick & Struggles observes, "Even during the pandemic two years ago, it became evident that CEOs across the globe recognized the significant impact culture has on a company's fortunes. This awareness has received an even greater boost now."

Interestingly, in 2021, "Strategy," "Leadership," and "Processes and Rules" were considered more pivotal for business success than corporate culture.

Today, is increasingly seen as a central element of strategy.

Three out of five corporate leaders believe that linking the two is crucial for success. In an era of increasingly volatile markets, a well-defined and lived corporate culture serves as an anchor, enabling organizations to thrive in an ever-changing business landscape.

As the business world evolves at an accelerating pace, workforce dynamics are also in flux. Employee mobility, particularly among sought-after professionals, is on the rise.

In light of these dynamics, is taking center stage. Over half of the CEOs surveyed by Heidrick Consulting (58 percent in Germany) believe that "our culture" is the glue that holds employees, surpassing factors like "Compensation and Benefits" and "Flexibility of Working Conditions."

Vogt emphasizes, "Amidst challenging talent shortages among skilled professionals and leaders, the binding power of corporate culture cannot be overstated."

This paradigm shift underscores the critical role that culture plays in shaping not only a company's bottom line but also its enduring success.

While we are still discussion how companies need to change to become more attractive to candidates, a new generation is coming to the fore.:

Never heard of it? So far, we have only rarely. Who actually belongs to Generation alpha and is it really a clearly defined group? There are no scientific sources worth mentioning so far, it is primarily an online phenomenon.

The term was coined by the Australian Mark McCrindle. He chose alpha because it was the first letter in the Greek alphabet and symbolised something new.

Generation alpha is used to describe those born from / after 2010, who will realistically enter the labour market at the earliest from the end of this decade.

Nevertheless, from 's perspective, it makes sense to keep a close eye on Generation Alpha in order to become attractive to them in a few years.
