Early talent development is not an HR issue. It is a leadership responsibility.
Graduate schemes and apprenticeships may bring people in, but leaders create the conditions that determine whether they stay, develop, and contribute.
A simple question for leaders: if you asked your early career employees about their experience today, what would they tell you?

Responsibility for early talent actually sits with everyone. In short, it starts and finsihes with educators, government and business leaders

Belonging and contribution are not the same thing.
A workplace can feel welcoming while still making it difficult for people to speak up, challenge ideas, or contribute meaningfully. That disconnect is where culture problems begin.
Tall Poppy Syndrome, psychological safety, and early career retention are all connected. When junior employees are discouraged from contributing, silence becomes the safest option and organisations lose potential before they even realise it.
The cultures that retain Gen Z talent will be the ones where people feel heard, valued, and safe to contribute from day one.

The Education and Employer Gap. A Partnership That Has Never Quite Happened.

The gap between education and work is not new. It has just become harder to ignore.
Young people are often expected to be work-ready, while employers and education still operate separately.
Real change happens when schools, colleges, universities, and employers work together instead of passing responsibility between each other.
If businesses want better prepared talent, they need to help shape the journey earlier.

Education and employment have historically operated sequentially and not connected systems. One after the other. It's not working. Where's the partnership?

Getting into work is one thing. Staying is another.

More young people are leaving early in their careers. The issue is not ambition. It is unclear progression, limited feedback, and feeling undervalued.
When people cannot see where they are going, they look elsewhere.
Workplaces that offer clarity and growth are the ones people stay in.

For a growing number of young people, the harder question is not how to enter work. It is whether staying feels worth it. Mind the gap.

The route into work hasn’t disappeared; it’s become disconnected.
For many Gen Z individuals, the issue isn’t ambition. It’s a system where education, experience, and opportunity no longer connect clearly.
Maybe the answer isn’t fixing the old model. Maybe it’s redesigning it.
The future of work needs:
• Earlier workplace exposure
• Entry-level roles built for development
• Clearer progression pathways
• Better collaboration between education and employers

What do you think the new route into work should look like?

Answer this question at: https://matchfitconsults.com/2026/04/30/gen-z-what-should-the-new-route-into-work-look-like/

We've posed questions around Gen Z and the route in to entry level work, so how do we redesign this path and who needs to be involved?

Is the route into work no longer reliable?
It used to feel simple. Get an education, get a job. A clear path forward.
Now, many young people are qualified but struggling to break in. Entry-level roles often expect experience, advanced skills, and immediate impact.
At the same time, routes like university, apprenticeships, and direct entry don’t always connect into one clear journey.
So we end up with a gap.
The system asks for experience but doesn’t always create it.
With expectations rising and AI reshaping early careers, that gap may only grow.
This isn’t just an individual problem.
It’s a sign the system needs to work better together.

“Gen Z don’t want to work.”
We hear this all the time—but it only tells half the story.
The reality? Young people do want to work.
They’re just entering a system that many feel is failing them.
They’re stepping into a job market where:
• Experience is expected before opportunity
• Applications are constantly ghosted
• The path into a career feels more confusing than ever
And yet… they’re often told they’re the problem.
But this doesn’t look like a lack of work ethic.
It looks like a disconnect.
A disconnect between generations.
Between what young people need—and what the workplace offers.
Most aren’t asking for shortcuts.
They’re asking for:
• Clear pathways into work
•Fair opportunities to gain experience
• Transparency in hiring
•Development—not just selection
In simple terms: they want a system that makes sense.
We’ve explored this in more detail here:

Loking through the lens of Gen Z and the challenges they face in securing a 'proper job' after school, FE, or University. Are they lazy? No. So what gives?
