There's a specific point in a growing business where the founder quietly becomes the bottleneck.

Not on strategy, not on sales, on people.

Somewhere around 50 to 80 people, a lot of founders do the same thing. Someone in the business is clearly good with people, so they get promoted into a Head of People role.

Sensible move.

Except now that person is expected to build performance management, onboarding, manager training, and culture from scratch, on their own, usually with no HR background and no real budget.

It's not a fair position to put someone in. They're smart and they care, but caring doesn't give you a ready-made framework for handling a grievance, structuring a pay review, or coaching a manager who's struggling. So they end up guessing, googling, and quietly hoping nothing goes wrong.

This isn't a sign you hired the wrong person. It's a sign that a great hire still needs a system underneath them, not just a job title and good intentions.

By the time a business hits 50 people, it usually has a finance system, a sales pipeline, a delivery process. Almost none have a people system, and that's usually exactly why growth starts feeling harder instead of easier.

Without one, managers end up promoted for being good at the job rather than good at managing. Feedback and underperformance get handled inconsistently, if at all. There's no real clarity on progression, so good people leave to find it somewhere else and every ambiguous call still defaults back to the founder.

Hiring a Head of People and hoping they figure it out alone doesn't really fix this. Neither does a generic training course.

What actually works is a simple system: a clear framework for what's expected of managers and how to do it, a rhythm for feedback and 1:1s that doesn't rely on individual willpower, and defined paths for decisions so not everything has to reach the top.
