PM Business Support Services Ltd helps founders identify and reduce founder dependency so their businesses can continue to grow without relying on them every day.

Through the Founder Dependency Check™, Founder Growth Review™ and practical management development programmes, we help business owners strengthen leadership capability, develop trusted managers and create the foundations for sustainable growth.

Many businesses grow faster than their leadership capability. As a result, decisions bottleneck, managers escalate problems upwards and founders remain involved in issues they expected others to handle.

We help founders understand where dependency exists, build stronger management capability and create businesses that can operate with greater confidence, ownership and accountability.

Our focus isn't training for training's sake. It's helping businesses build the people capability required to grow beyond any one individual.

When every people decision comes back to the owner, growth quickly becomes a bottleneck. Improving management ownership is not about pushing problems downhill; it is about giving managers the judgement, confidence and clear boundaries to handle routine issues properly. This article explains how to strengthen accountability, reduce risk and build a management team that can support sustainable growth without constant escalation.

When every people issue still lands on the owner’s desk, the problem may not be HR support—it may be management capability. Manager assessment reviews provide a practical way to identify gaps in judgement, confidence and accountability before they become costly or recurring. The right review process helps managers take ownership of routine decisions while giving senior leaders clearer visibility of risk and development needs. This article sets out how to use assessment reviews to build stronger management and reduce owner dependency.

People risk rarely starts with one difficult employee or a tricky situation—it starts with management decisions made without enough confidence, consistency or ownership. When routine people issues keep escalating to the owner, the real problem is often a gap in management capability, not a lack of external HR support. Building managers who can make sound decisions and handle challenges effectively reduces risk, removes bottlenecks and creates the capacity for sustainable growth.

As a business grows, poor management judgement quickly becomes an owner’s problem. Managers need more than good intentions—they need the confidence, context and accountability to make sound people decisions without escalating every issue. This article explores practical ways to strengthen management judgement, reduce risk and build a business that is less dependent on the owner. The result is more consistent leadership, faster decisions and sustainable growth.

Grievances do not need to become another issue that lands on the owner’s desk. A clear, consistent process helps managers listen properly, establish the facts, make fair decisions and communicate the outcome with confidence. This practical example shows how to handle a grievance while reducing employment risk and strengthening management ownership. The result is better judgement, more consistent standards and less dependency on external HR support.

What still comes back to you that probably shouldn't?

Think about the last few weeks. Which decisions landed on your desk? Which difficult conversations did you end up handling? Which people problems did your managers bring to you? Some of that should reach you. Some of it shouldn't.

When the same types of decisions keep finding their way back to the owner, they're telling you something about your management layer. Maybe it's capability. Maybe it's clarity. Maybe managers don't have the authority, or accountability isn't clear. Or the business has quietly learned to look up whenever things feel hard.

Don't just answer the question that lands on your desk. Start noticing why it needed you at all. That's where you find what's really creating dependency.

Save this and pay attention to what lands on your desk this week. Follow for more on building a business that runs without you.

What still comes back to you that shouldn't?

It’s a simple question.

But for a growing business, it can reveal a lot.

Think about the last few weeks.

Which decisions have landed on your desk?

Which difficult conversations have you ended up handling?

Which people problems have your managers brought to you?

Which questions have started with, what do you think I should do?

Some of those things absolutely should come to you. But some probably shouldn’t.
And that distinction matters.

Because if the same types of decisions and people issues repeatedly make their way back to the owner, they’re telling you something about your management layer.

Maybe it’s capability.

Maybe it’s clarity.

Maybe managers don't have enough authority.

Maybe accountability isn't clear.

Or perhaps the business has simply developed a habit of looking upwards whenever something feels difficult.

Whatever the reason, don't just keep answering the question that lands on your desk.

Start noticing why it needed you in the first place.

Because that's where you begin to uncover what is really creating dependency in your business.

You don't want managers who never escalate. You want managers who know when to escalate.

There's a big difference.

Some situations genuinely need senior involvement.

The risk is significant.

The decision sits outside the manager's authority.

There's a legal, safeguarding or serious employee-relations concern.

That's appropriate escalation.

But then there's habitual escalation:

"What do you think I should do?"

"Can you deal with this?"

"I thought I'd check with you first."

Not because the issue genuinely needs the owner but because checking upwards has become the safest and most familiar option.

And when that becomes the norm, managers don't get enough opportunity to exercise their own judgement.

The answer isn't to tell them, stop bringing things to me.

It's to make sure they understand:

What can I decide?
What should I handle?
When do I need support?
And when must I escalate?

Because a Trusted Manager™ isn't someone who handles absolutely everything alone.

It's someone who knows the difference between taking ownership and knowing when to ask for help

👇 Could your managers clearly explain which decisions they own — and which genuinely need to come to you?
