Superheroes Interdit!
Superheroes are good, right? They swoop in to save the day just in the nick of time. They use their special powers to defeat the forces of evil and make the world a better place. Yes, we all love our superheroes…
How about in the business context, though? Are super-heroes good for the organization?
In a recent study with a large French insurance company (hence the Interdit!), we found that teams with superheroes (star performers) actually performed worse than those without them. Why?
After all, superheroes are highly skilled and have the ability to lift their team’s performance just by their own contributions. While this may appear beneficial in the short-term, it is most certainly detrimental in the long-term. Several effects are at play here – individuals tend to rely on the superheroes too much, hampering their own competency development; these star performers are always under tremendous pressure to perform, leading to burnout issues; often the superheroes become too powerful leading to perverse behaviours; and worst of all, their departure almost guarantees the collapse of the team around them.
On the other hand, teams with no superheroes had higher average competency levels and tended to collaborate a lot more, which was essential for them to succeed.
The insights were powerful, and the course of action clear. The company needed to re-balance the teams and create platforms for effective collaboration to lift overall competency levels. Superheroes were given the responsibility to mentor and disperse knowledge among the teams. They were still celebrated, but now for different reasons.
