At the end of the HR induction, the new Finance Executive, asked the HR Manager:

"Why was I selected as the right fit for the job?"

The HR Manager replied. "Three things made you outstanding during the interview:

1) Your calm, during the interview. As you listened and did your best to answer the questions, you regularly did that with calm-confidence and a smile. Some were as intellectually sound as you, but you responded from a place of calm, more than others. You cut across as someone who will maintain her poise even in the heat of a task.

2) From our assessment of your deliverables, and output with your previous employer, we asked ourselves: 'If this lady can do so much with x compensation, how much more will she do, with 3x compensation?'

3) Your were highly motivated to join the team. Aside from your enthusiasm, you asked for the three most important tasks which needs to be closed out by the selected candidate for the role. - This for us was a pointer to someone who was eager to deliver."

One year down the line, the Finance Executive keeps living up to expectation.

Bature was nicknamed the Transformer, due to his antecedents. He joined the Company as a Junior field engineer, became a Senior field engineer in 3 years.

Transfered to the sales department, as the Sales Manager. In his eight year with the Company he was made the General Manager Sales and Marketing. A position he has consistently excelled.

Before he was made head of sales, the department's retention rate was 40%. After he took over, the average retention rate increased to 92%. Now, the Sales and Marketing department has the least staff turnover rate, in the company - unusual.

Bature is trusted by the Company's Directors and Clients.

Respected by his Peers.

An inspiration to his Subordinates, and other Junior staff.

The Company has other other Managers with a First Class degree, yet none in their own field has accomplished half of Bature's accomplishments.

A KEY INGREDIENT FOR ORGANIZATIONAL SUCCESS.

Effective leaders — supervisors, managers, directors, and owner-managers — expect to obtain a high level of performance from their employees, themselves, and all other relevant stakeholders.

This high level of performance is intended to achieve organizational success (Baumruk, 2004; Richman, 2006).

Leaders and followers making up labour as a factor of production have emotions.

The other three traditional factors of production - Land, Capital, Machinery do not have emotions.

Emotions have the power to unbalance even those with high IQ. Stability can’t be attained during emotional turbulence. The implementation of the latest management technique or concept notwithstanding.

In two popular bestsellers, psychologist Daniel Goleman drew on a wealth of research to argue that successful organizational leaders demonstrate emotional intelligence. (Goleman, 1995;1998).

Emotional intelligence has been around for some decades, popularized by Daniel Goleman in 1995 with his book Emotional intelligence.

There are three main models of emotional intelligence:

1) Goleman, (1995).

2) Mayer & Salovey (1998)

3) Petrides & Furnham, (2007).

The model by Daniel Goleman outlines five emotional intelligence dimensions:

i) self-awareness.
ii) self-regulation
iii) motivation
iv) empathy
v) social skills.

He includes a set of emotional competencies within each dimension of emotional intelligence. He suggests that emotional competencies are not innate talents, but rather learned capabilities that must be developed to achieve outstanding performance.

It was estimated that 80% of human success could be attributed to emotional intelligence, while the remaining 20% belong to intelligence quotient (Goleman, 1995).

Thus from his findings emotional intelligence of business leaders should be able to determine their ability to understand their competences, unleash their creativity, and engage their employees, hence achieving organizational success.

THE CHALLENGE

He is an energetic young man, into customized clothing. Others may say they are fashion designers, yet this business owner, the MD of this business, prefers the traditional name tailor.

His new office at a high brow area in Port-Harcourt is more sophisticated than many corporate offices.

He is a goal getter; his standards are very high. He wants to and has made strident steps to standardize his inhouse processes.

For example, he has on retainership a HR professional, who assists in the A to Z of the recruitment process.

From sourcing to background checks.

All his new employees undergo a medical checkup.

And many other such processes, that one hardly finds in a small business.

He is a tailor with style.

Recently I was contacted by a HR professional colleague (his HR personnel) to assist with a challenge he has with his accountant.

An Accountant whose background checks turned up to be positive, who passed through the rigors of the firm’s high selection process.

We had a session with the MD.

Afterwards another session with the accountant.

Then a third session with both of them in attendance.

Easily, AffEx spotted the challenge:

The absence of a Standard Operating Procedure.

A standard Operating procedure was needed which captures the detailed nuances of how the accounting department will contribute to the corporate strategy of the business.

The MD and the Accountant weren’t on the same page, because of a communication gap.

The solution: Either the MD spends time with the Accountant till they beautifully capture this detailed nuances on paper or the MD outsources this function to an accounting expert for small medium business, who has good communication skills. An expert like AffEx.

It was the monthly hangout between James and Patrick. A lot had happened in their industry in the past one month. They work in the oil and gas industry. James a Chemical Engineer. Patrick an Industrial relations specialist.

James asked, “So what’s your take on the Unions and Alhaji’s refinery in recent weeks?”

Patrick replied, “It was expected there will be conflicts. That’s why structures are in place to address these conflicts when they arise. At least for now, they reached a compromise."

James said, "On the professional platform I belong to, it degenerated into unpleasant exchange of words. At a point, the Admin had to mute the comment section."

Patrick smiled, “I understand. It’s a touchy subject. Comments may be fueled by the side of the fence an individual finds himself---"

"Or whom they empathize with. As some aren't members of the union, capitalists, or top management." James interrupted.

Patrick replied, "Yes. Quite true. Yet, we have a common bond - we are Nigerians. And I choose to believe that majority of us want the best for this nation. No matter the different opinions we may have on industrial issues."

Patrick continued, "On the HR professional platform I belong to, the conversations were polite, and intellectually stimulating. And when it seems few posts were getting out of line, there were reminders for us to remain professional in our expressions.

"Such reminders were taken in good faith. As HR Professionals, we have to
be examplary in human relations. This gives us an edge over other professional bodies."

James took a sip from his glass, rolled his eyes, and gave his friend that look.

Patrick laughed.

Intuitive Selection.

Three candidates remained. From these three, the HR Director will pick the next employee to join Hilcom Limited.

On the day of the final interview with the HR Director, each of the three candidates had a one on one session with him and three members of the company.

Each session was between thirty to sixty minutes. Finally all three candidates had lunch with the HR Director. The following day, he made his pick.

Stella, the HR manager, approached him the next day to explain the rationale behind his selection.

Sometimes he selects the candidate with the highest paper qualifications or relevant Corporate experience Other times the second. This time around he selected the candidate with the least paper qualification and experience.

“Sir, I don’t get it? We were certain you will pick candidate A. We just included the other two for righteousness sake.

Even at that, candidate B would have been understandable, yet you went for candidate C.”

Smiling the HR Director replied, “Did Candidate C meet the minimum certification and experience?”

“Yes he did”

"So when they come to me, I don’t bother looking at their CVs. I look at salient features. During the one on one and group interaction with them, I engage their personalities. I determine how they fit into the group, our organizational culture. I seek for what drives them in life, in work."

Sandra replied, “How do you know all these? People can put up a front.”

“Very true. During my early years using this approach, picking the ideal candidate had a 40% probability. Now as the company can attest, it has risen to 85%.”

Sandra nodded in agreement.

“That’s where intuition comes in. And one’s intuitive ability in a field becomes better with distilled experience.”

Separate Self from Business.

“I spent twenty-five million naira last month sponsoring Samuel’s trip to the U.S for his post graduate studies.

Two months ago I made the highest contribution towards our grandfather’s expensive burial.

Vincent, I have spent enough within three months. I can’t sponsor your law school.” Stephen said to his brother Vincent.

Vincent replied, “Yes brother I know you have tried. But you know others can’t help as much as you can. In fact they will tell me till they earn salary. And when the salary is received, they will say one or two other things and give what they can.

"For example Brother Michael said he borrowed money from his company to complete his house, thus when they take back the monthly loan repayment, the left over is not even enough to maintain his family’s standard of living.

"Sister Justina said she borrowed money to buy her latest car. At the end of the month, the bank takes back part of their principal and interest before giving her the left over. Which she says is not even enough for her personal upkeep.

"So you see brother, thank God you are the one into business o,”

“So because I’m into business does it mean I must crumble the business to satisfy everybody?” Stephen thought to himself.

Stephen doesn’t have to crumble the business.

All he has to do is separate himself from his business.

Pay himself a salary/commission based on revenue or profit. And when he has to draw from the business above his salary and expected commission for the month, be disciplined to record it as a loan.

Deductible from his salary and commission over a period of time.

Doing this over a period of time, he will realize that the millions in his bank account or the goods stores isn’t his, but his business.

It was that time of the year again. Tony the QHSSE Officer, heard the voices of the Business development (BD) Manager and that of a BD Executive. The BD Manager justifying the rating on some behavioural competencies. The team member opposed, stating he deserved a higher score on those competencies, during the end of year performance appraisal.

Performance appraisal – a systematic, objective and periodic process that evaluates an employee’s current/or past performance relative to an established performance standard.

Tony compared the situation in the BD department to his department. The performance appraisal session between his Line manager and each of the other three members of the QHSSE team was very effective.

The tension continued between the BD Manager, and another BD Executive.
Tony wondered why some persons make things complicated.

Immediately after the mid-year performance appraisal, the HR department made some contributions to ensure that the year-end performance appraisal was much better. Some of these contributions include:
a) All were told to keep notes of their accomplishments, and other details which may be useful for performance management.

b) At least each month Line managers were encouraged to have a one-on-one discussion with their team members on how well they were doing, and areas for improvement.

c) The HR department shared some tips on how both parties (the appraiser and the appraisee) can navigate difficult subjects during the performance appraisal session.

Members of the QHSSE department implemented all the above and more. This contributed to a smoother performance appraisal session within the QHSSE Department.

This week's AffEx Letter to a Smart Business Owner:

EASY ACCOUNTING FOR YOUR TRADING BUSINESS.

Foundation is important to any project.

A house cannot stand without its foundation.

This book would not have been without letters of the alphabet (A, B, C, etc.) – its foundation.

In making organized sense from your business transactions, setting the foundation is also of importance.

Let’s call them the foundation records.

Over the years working with trading businesses, I have discovered that the beneath foundation records are very important:

1) Sales Record.

2) Purchases Record.

3) Expenses Record.

4) Debtors Record.

5) Creditors Record.

6) Stock (Inventory) Record.


The above six records are very important in your goal to make organized sense of your business activities.

These records will be discussed, one by one. They will be discussed with models or templates.

Models which can be used to design your records, whether you are using a Book (Pen on Paper) or Excel (Microsoft Excel).

When Book appears in this guide, apply the information if you keep your business accounts in a Book (Pen on Paper).

When Excel appears, apply the information if you keep your business accounts on Microsoft Excel.

Point of sales (POS) Softwares are programmed with some of these, but not all of these foundation records.

A good Accounting Software may have these foundation records. Yet due to cost of acquisition which runs into hundreds of thousands, and regular subscription, it may not be the wise move for your business at this stage.

However, if you have the budget, by all means do acquire such an accounting software.

Note, a POS software and Accounting software, though similar, are actually different.

Softwares are good, but Softwares cannot give you what it was not programmed to do. Softwares are cast in stone.

The design of some of these foundation records, and other accounting systems in this guide are tested, practical, and effective for your business.

Let’s dive into practicals, to enable you replicate same for your business.
