In many small and mid-sized businesses, HR becomes the work that gets handled between everything else.

An owner reviews an offer letter after dinner. A COO tries to sort out an attendance issue before a customer meeting. An office manager is asked to onboard a new employee without a standard process. A manager delays a difficult conversation because they are unsure what to say or how to document it.

No one sets out to run HR this way. It happens because the business grows faster than the internal structure around people decisions.

The issue is not that leaders are not capable. The issue is that work decisions need time, consistency, and enough experience to avoid creating a larger issue later.

That may be a risky assumption.
