We’ve spent years teaching people what bias is.But that’s not the question anymore.

The real question is this: What do you do when something actually happens?

Because that’s where culture is revealed. Not in the training. In the response. In what gets addressed. What gets avoided. What gets repaired. That’s where trust is built… or lost.

Let me say this plainly.

Bias training isn’t the problem.
Stopping there is.

Most organizations didn’t fail because they didn’t know better.
They failed because they didn’t lead differently when it mattered.

And people can feel that.

They feel it in what doesn’t get addressed and in what isn’t repaired. They feel it In the gap between what’s said and what’s actually done. That’s where trust breaks.

We’re in a different moment now. People aren’t looking for perfect leaders. They’re looking for credible ones who act and own their leadership. They looking for leaders who don’t avoid the hard moments. That’s the shift.

I have been thinking a lot lately about the work people do that never makes it into a job description.

The work of reading the room, deciding when to speak and when to stay quiet, softening your voice so you are not misunderstood, or carrying tension and still delivering excellence.

Some people do that every single day. And it takes something from them: Energy.Creativity.
Joy.

We often talk about burnout as if it is only about workload. Sometimes it is about vigilance.

We are going to have an honest conversation about workplace emotional load, what it costs, and what leaders can do differently.

Now that 2025 is officially behind us, the lesson is clear: DEIB didn’t vanish. It was stress-tested.

What last year exposed is that culture can’t be sustained by language alone. Employees paid attention to behavior, follow-through, and consistency. When values didn’t show up in decisions, trust eroded.

2026 is not about rebranding the work. It’s about rebuilding credibility. Designing belonging intentionally. And leading with courage instead of comfort.
