World Mental Health Day is October 10. This year's global theme emphasizes the value of lived experience and making sure real voices help shape decisions.

There is a practical lesson for workplaces in that idea.

Do not build a wellness strategy only around what leadership assumes employees need.

Listen.

Ask where the pressure is coming from.
Ask which processes create unnecessary stress.
Ask whether workloads are realistic.
Ask whether managers feel equipped to support difficult conversations.
Ask whether employees know where to go when they need help.

A meditation app cannot repair unclear priorities.
A wellness challenge cannot fix chronic understaffing.
And a benefits email does not replace a manager who listens.

Mental health support at work is bigger than perks. It shows up in the way work is designed, communicated, and led.

Today is a good time to listen before launching the next initiative.

Share with a leader who is reviewing employee experience or wellness. Visit eilershr.com for people-strategy support.

I learned firsthand how a healthcare employer lost over $113K for unpaid training and meetings. If your employees work, they deserve to be paid—period. 🔍💼

Every business makes exceptions.

Sometimes an exception is absolutely the right decision.

The problem starts when exceptions become invisible rules.

One manager lets attendance slide for a top performer.
Another approves time off differently for a favorite employee.
One employee gets a flexible arrangement that no one can explain to the rest of the team.

Soon the written policy matters less than who is asking — and employees notice.

Consistency does not mean treating every situation identically. It means using a decision process that is fair, explainable, and grounded in legitimate business reasons.

Before making an exception, ask:
• What is the reason?
• Would we make a similar decision in a similar situation?
• Does this conflict with a policy or legal obligation?
• What precedent could this create?

Strong culture is built in those small decisions long before anyone puts values on a wall.

Save for your leadership team. Call EilersHR when a people decision needs an experienced second set of eyes.

I’m Erin Eilers, reminding you that when someone asks for an accommodation, the answer has to be, ‘Let’s talk about it,’ not ‘We don’t do that.’ 🐾

If the first time you ask why someone is unhappy is during the exit interview, the conversation is happening too late.

Stay interviews are not formal performance reviews.

They are simple, intentional conversations designed to understand what is helping a good employee stay — and what could eventually push them out.

The value is not in asking five perfect questions.

The value is in listening without immediately explaining, defending, or promising something you cannot deliver.

Then look for patterns.

If three people mention the same broken process, that is data.
If your strongest employees keep asking for clearer growth paths, that is data.
If one manager repeatedly comes up as a source of friction, that is data too.

Swipe through these five questions and save them for your next round of one-on-ones.

Retention work is usually quieter — and much cheaper — before the resignation letter arrives.

Role creep usually starts with a compliment.

“You're so good at this — can you take this on too?”

Then another responsibility gets added.
Then a project.
Then someone leaves and their work gets divided up.
Then the business grows, but the role never gets redesigned.

Eventually a high performer is doing three jobs under one title, priorities compete, accountability gets blurry, and leadership cannot tell whether the problem is performance, capacity, or structure.

That is not just an employee experience problem. It is an operating problem.

Role clarity helps leaders answer:
• What does this person actually own?
• What outcomes matter most?
• What work should stop when new work gets added?
• Does compensation still match the scope?
• Is the role still one job?

Before you hire around the problem, look at the work itself.

Save this for your next role review.

October is National Disability Employment Awareness Month, and this year's theme is “Celebrating Value and Talent.”

That is a useful leadership reminder.

Inclusive workplaces are not built by lowering standards. They are built by asking whether the way work is designed creates unnecessary barriers for qualified people.

Can the essential work be done with a modified schedule?
Could equipment or a process change improve access?
Do managers know how to respond when someone asks for support?
Are employees comfortable raising a need without feeling like they are creating a problem?

Good HR keeps the focus where it belongs: what the job requires, what the employee can contribute, and what reasonable support may help someone succeed.

Accessibility is not a once-a-year message. It is part of thoughtful workforce design.

Share this with a leader who wants to build a workplace where talent can actually contribute.

One of the most common leadership mistakes in growing businesses happens with the best intentions.

Someone is excellent at the work.
They are dependable.
They know the customers.
They have earned more responsibility.

So they become the manager.

And on Monday morning they are suddenly expected to coach performance, handle conflict, document issues, respond to leave requests, deliver feedback, enforce policies, and navigate conversations they have never had before.

A title does not create those skills.

Managers need a clear operating system for people leadership: what good management looks like, how decisions are made, how issues get documented, when HR gets involved, and how to have direct conversations without making situations worse.

Investing in managers is one of the fastest ways to improve the employee experience without adding another perk.

If your business has promoted great employees into management, what support did they receive after the promotion?

Call EilersHR to discuss manager coaching, leadership structure, and fractional HR support.

I’ve seen it too many times — treating someone like an employee but calling them a 1099 can lead to huge surprises when injuries happen. 🛠️⚠️
