Celebrating Women, Celebrating Achievement! 🎓✨

What a beautiful and meaningful day at St Michael’s as we celebrated Women’s Day and proudly handed over certificates to our incredible learners who successfully completed the New Venture Creation SMME Learnership.

The day was about more than certificates it was about growth, courage, resilience and possibility. Each learner walked away with new knowledge, new confidence and, most importantly, the tools to turn ideas into sustainable businesses.

Hearing the learners share their experiences, lessons and entrepreneurial journeys was truly inspiring. Their stories reminded us that when people are given the opportunity, support and knowledge, they can create new possibilities for themselves and their communities. ❤️

Why the QCTO Isn't an L&D Problem….It's a Business Problem

Over the past year, I've attended numerous webinars, conferences, and industry discussions on the QCTO. The conversations are almost always centred on accreditation, occupational qualifications, compliance requirements, and transition timelines.

Those are important discussions.

But after each event, I leave with the same thought: we're treating the QCTO as a compliance project when, in reality, it's forcing us to rethink how organisations develop competence. To me, that's the conversation we should be having.

Is your organisation ready to take shared responsibility for developing workplace competence?

Because that's what the QCTO transition is really asking of us. For many years, organisations have treated learning as an activity that happens away from the job. Employees leave the workplace to attend training, complete assessments, earn a qualification, and then return to their roles. Learning and Development manages the process, while line managers focus on operational delivery. The occupational qualification model challenges that way of thinking.

It recognises that competence isn't developed in a classroom alone. It is built through the application of knowledge, the practice of skills, and experience gained in the workplace. That means developing competent employees can no longer be the responsibility of L&D alone.

L&D Can Design Learning But It Can't Create Competence Alone

Learning and Development plays a vital role in designing learning and building capability, but it cannot create competence on its own. Competence is developed when employees consistently apply their knowledge and skills in the workplace. This makes the workplace an essential part of the learning journey, requiring operational teams to actively support learning rather than simply accommodate it.

Line Managers Have Become Learning Partners

One of the biggest shifts introduced by the occupational qualification model is the role of the line manager. Managers are no longer simply approving training requests or releasing employees to attend courses. They are expected to create opportunities for learners to apply new skills, provide guidance and feedback, observe performance, and support ongoing development.

In many organisations, however, line managers are measured primarily on productivity, quality, and operational targets. Developing people is often seen as a secondary responsibility rather than a core leadership function. If organisations expect workplace learning to succeed, they need to equip managers with the time, skills, and support to fulfil this role.

Workplace Learning Doesn't Happen by Accident

Successful workplace learning requires intentional planning. Learners need access to meaningful work experiences. They need exposure to a range of tasks, opportunities to practice, experienced colleagues who can coach them, and managers who recognise learning as part of everyday work. Without these conditions, even the best-designed learning programme will struggle to deliver occupational competence. This is why workplace readiness has become just as important as curriculum readiness.

Learning and Operations Must Work Together

Too often, organisations see production and learning as competing priorities. "We can't release people because production comes first." Yet the occupational qualification model encourages a different perspective. Learning is no longer something that happens instead of work. It should happen through work. When operational teams and L&D collaborate to integrate learning into everyday activities, organisations don't simply produce qualified employees they develop capable employees who can contribute more effectively to business performance. The conversation shifts from "How many people attended training?" to "How effectively are our people performing in their roles?" That is a far more valuable measure of success.

The Real Opportunity

The QCTO transition is often described as a compliance challenge. I see it differently. It is an opportunity to rethink how organisations develop capability. Those that continue to treat learning as an isolated function may meet compliance requirements but struggle to realise the full value of occupational qualifications. Those that embrace shared ownership where executives, HR, line managers, operations, and L&D all contribute to developing competence are more likely to build resilient, capable workforces equipped to meet changing business demands.

Perhaps the most important question organisations should be asking isn't, "Are we ready for the QCTO?"

It's this: Are we ready to make learning everyone's responsibility?

Because that's where the real transformation begins.
