Most managers aren't struggling because they don't care.
They're struggling because nobody ever taught them how to manage.

One day they're doing a great job.
The next day they're responsible for:
✔ Running effective 1-to-1s
✔ Giving constructive feedback
✔ Handling poor performance
✔ Managing conflict
✔ Motivating different personalities
✔ Holding people accountable

And they're expected to somehow know how to do it all.

The result?
Difficult conversations get avoided.
Standards become inconsistent.

I nearly left recruitment in my first year.

Not because I couldn't do the job.
Because nobody really showed me how.

This was before LinkedIn, before job boards dominated everything and before every recruiter had a mobile phone glued to their hand.
I'd come from a customer service and sales background. I could hold a conversation.
I could build rapport. I thought that would be enough.
It wasn't.

I was reasonably good when candidates walked through the door.
Cold calling clients was a different story.
The advice I got was:
"Just keep doing it." "You'll get used to it." "Confidence comes with time."
What I didn't get was a structure.
No clear development plan. No regular coaching. No roadmap showing what good looked like.

To be fair, it wasn't deliberate.
We were a tiny recruitment branch.
Four people. One experienced recruiter. And one family member learning on the job.
Everyone was busy.
Nobody had the time or capability to properly develop a rookie recruiter.

I spent months doubting myself. Months wondering whether recruitment simply wasn't for me.
Eventually it clicked, and I worked up to become a Branch Manager.
But looking back, I took far longer to become effective than I should have.

And that's why I worry when I see recruitment businesses hiring rookies without a proper development framework.

The best rookie recruiters don't succeed because they're naturally confident.
They succeed because someone gives them:
• A structure to follow
• Clear expectations
• Regular coaching
• Real feedback
• Safe opportunities to practise

If you're new to recruitment, one piece of advice:
Don't just ask what the commission scheme looks like.
Ask what the development plan looks like.
Ask how often you'll be coached.
Ask how success is measured.
Ask who is responsible for helping you improve.

Because the quality of your first manager will shape your recruitment career far more than the size of your commission cheque.

Most rookie recruiters don't fail because they lack potential.
They fail because nobody built the system they needed to succeed.

One of the things I genuinely enjoy about this job is the variety.

In the space of a few years I've worked with recruiters, engineers, accountants, construction businesses, schools, nurseries and technology companies.

Different sectors. Different challenges. Different personalities.
But underneath it all, the conversations are often surprisingly similar.
* A manager struggling to have a difficult conversation.
* A recruiter losing confidence after a run of knock-backs.
* A sales team working incredibly hard but not getting the results they know they're capable of.
* A business wondering why performance isn't where it should be.

That's the part I enjoy most.

Not delivering a workshop. Not standing at the front of a room.
Helping people spot what is really getting in the way and giving them practical ways to move forward.

Sometimes it's a skill issue. Sometimes it's a confidence issue. Sometimes it's a leadership issue.

Most of the time it's a behaviour issue hiding in plain sight.
When those behaviours change, performance usually follows.

That's why we focus so heavily on conversations, habits, leadership behaviours and practical application at NBS Training & Coaching.

Because the goal was never to deliver training.

Most recruitment performance problems don't start where leaders think they do.

A consultant misses target. A manager struggles with accountability.
Business development activity drops. Revenue becomes inconsistent.

The natural reaction is usually:
"We need more training."
Sometimes you do.
But often the real issue sits somewhere else.

That's why I developed the NBS Performance Architecture Pyramid.
Not as a training model.
As a diagnostic model.
Because before you can improve performance, you need to understand what's causing it.

The pyramid looks at four areas:
🔹 Leadership Standards
🔹 BD Capability
🔹 Delivery Capability
🔹 Behaviour Discipline

Most businesses focus on the top of the pyramid.
Results.
But results are usually a symptom. The real causes sit further down.

When behaviour lacks discipline, capability suffers.
When capability suffers, delivery becomes inconsistent.
When delivery becomes inconsistent, managers spend their time firefighting instead of leading.

The result?
Performance issues that look like motivation problems but are actually system problems.
That's why every performance review, academy programme and leadership intervention we build starts with diagnosis first.

Because fixing the wrong problem is expensive.
And adding training to the wrong problem usually just creates more activity.
Not more performance.

One thing I've noticed over the years.
Most leaders overestimate how clear they are.
Not because they're bad leaders. Because they're close to the problem.

They know what they mean.
They know what they expect.
They know what good looks like.
The team doesn't always.

Then six months later they're frustrated because standards have slipped, targets are being missed and people aren't doing things the way they should.
By that point everyone thinks they have a people problem.
Sometimes they do. But often they have a clarity problem.

The organisations that tend to perform best aren't necessarily full of exceptional people.

They just spend less time assuming and more time making expectations obvious.

Simple.
Not always easy,
But simple.

The short answer is training.

The real answer is usually fixing things that training alone won't fix.
A recruiter who avoids picking up the phone.
A manager who puts off difficult conversations.
A team that keeps making the same mistakes despite being told repeatedly.

Most businesses already know what good looks like.
The problem is that knowing and doing are two very different things.

That's where we spend most of our time.
Helping people have better conversations.
Helping managers lead with a bit more confidence.
Helping teams communicate properly when the pressure is on.

The interesting thing is that the issues clients bring us are rarely training issues. They're performance issues.

Recruitment consultants encounter objections daily, such as:

- "We already use another agency."
- "Send me something."
- "We’re not recruiting right now."
- "Your fees are too high."

The challenge lies not in hearing these objections, but in the response that follows. Many recruiters tend to speed up, answer too quickly, defend their position, explain, or attempt to solve a problem without fully understanding it. I've seen countless instances where recruiters respond to an objection that isn't the true concern.
