Change is part of every growing business, whether that means new systems, different responsibilities, a restructure or simply a new way of working. The problem is that employees are often told what is changing without being given enough context around why it is happening.

Most people want to do a good job.

But wanting to perform well and knowing exactly what good performance looks like are two very different things.

When expectations are vague, employees are left to fill in the gaps themselves.

They may be working hard, but focusing on the wrong priorities.

They may think they are doing well, while their manager is becoming increasingly frustrated.

And when feedback finally comes, it can feel like the goalposts have moved.

Good management removes that uncertainty.

People should understand what is expected of them, what their priorities are, how their performance will be measured and where they have the freedom to make their own decisions.

Before assuming someone lacks motivation, it is worth asking a simpler question:

Have we made success clear enough?

Clarity gives people something to work towards.

Treating everyone fairly does not always mean treating everyone in exactly the same way.

People have different roles, responsibilities, circumstances and support needs.

A reasonable adjustment for one employee may not be necessary for another.

A flexible working arrangement that suits one role may not be practical in a different part of the business.

And the right response to a performance or conduct issue should take the individual facts into account.

Fairness is not about applying the same answer to every situation.

It is about using a consistent process, considering the relevant circumstances and making decisions that can be clearly explained.

This is where good HR judgment matters.

Every business has people who know how things really work.

They know the clients, the systems, the shortcuts, the history and the small details that keep everything moving.

That experience is valuable.

But when important knowledge lives with one person alone, it becomes a business risk.

What happens when they are on holiday?

What happens if they are off sick, move into a different role or leave the business altogether?

If work slows down because one person is unavailable, the problem is not the employee.
