Most HR mistakes don’t look like mistakes at the start.
They look like small decisions:
⚠️ “We’ll let it go this time”
⚠️ “They’re a good person, just having a bad week”
⚠️ “We don’t want to make it awkward yet”

But over time, those decisions add up and set a president.

This is your reminder: medical questionnaires aren’t a tick-box exercise. If they’re filed away and forgotten, it could cost you 💰

A recent tribunal case showed exactly how this goes wrong:
👉 The employee declared a disability during the application process
👉 No follow-up on what support or adjustments were needed
👉 Adjustments were requested by the employee (including equipment)
👉 It took 5 months to approve and provide them
👉 Inappropriate comments were then made about the adjustment… and not handled properly, leading to a harassment claim.

Result? A £17k award and a very avoidable situation.

Everyone’s favourite word... compliance. Newsflash: it’s not a one-and-done. Compliance is consistency; you need to stay on top of it to avoid that unnecessary legal trouble.

Policies, contracts and handbooks that were “fine for now” quietly become risk exposure over time. And with ongoing Employment Rights Bill changes, that gap is getting harder to ignore.

This is what businesses should be reviewing this year:
📌 Contract legalitites
📌 Probation period processes
📌 Disciplinary and grievance procedures
📌 Flexible working processes
📌 Family leave and absence policies
📌 SSP calculations and processing
📌 Manager decision-making authority and consistency

Because when legislation changes, it is not the headline that creates risk. It is what your documents and managers are still doing in practice.

The biggest issue we see is not lack of HR. It is outdated HR that no longer reflects how the business actually operates.

Good HR does not sit still. It evolves with the law, the business and the reality of management.

Inclusion isn’t slapping a rainbow logo on a wall, creating a LinkedIn post or issuing a “we’re supportive” statement.

It is what actually happens day to day:
👉 How people are treated in meetings.
👉 Whether managers challenge inappropriate behaviour.
👉 Whether people feel safe to be themselves, or quietly edit who they are
👉 If decision making is objective or skewed based on subconscious (or conscious) bias
That is culture.

And like any part of culture, it either gets embedded into leadership behaviours, or it doesn’t happen at all.

So yes, Pride matters, visibility matters and saying something matters. But if it is not backed up by consistent leadership behaviour the rest of the year, people see straight through it.

Real inclusion is not loud. It is consistent.

Because when it is done properly, everyone feels it. And when it isn’t, everyone notices.

Most people still think HR is policies, paperwork, and picking up the pieces when something’s already gone wrong.

It’s not. Good HR gets there first.

It spots risk before it turns into a problem. It challenges decisions before they create cost. And it helps leaders make better calls about people, performance, and growth.

Most managers aren’t struggling because they’re not capable. They’re struggling because no one ever showed them how to actually lead people.

We see this constantly - strong performers promoted into management roles, then left to figure it out on the job.
