One of the most common questions we get, and one people are often slightly awkward about asking.

Nobody rings a compliance consultant when everything is going well.

How often should your staff have supervision?

There isn't one universal CQC rule, which is exactly why the question keeps coming up.

As a practical internal standard, 6 to 8 weekly supervision gives you a strong starting framework. Adjust it for role, experience and risk. New staff, or anyone involved in an incident or a performance concern, will usually need more.

But frequency is the easy bit to get right.

The harder question is what supervision is actually for. Done well it is a conversation about practice, wellbeing, development and concerns. Done badly it is a form, a signature and a date in a spreadsheet.

Here is the test we use with providers: what changed because of the last one?

If you can point to something - a piece of learning applied, a risk picked up early, a development need acted on, a member of staff who felt heard - then your supervision is doing its job.

If nothing changed, the frequency was never the problem.

Should you start non-regulated and move into regulated care later?

For some people it's a genuinely good stepping stone. Companionship and community-based support let you establish the business, build relationships, learn your local market and grow a reputation before you take on a regulated service.

But here's what we always make clear: non-regulated does not mean no compliance, no systems and no paperwork.

You still need operational documentation, safeguarding arrangements, recruitment and training systems, complaints and incident procedures, risk management, and quality assurance and governance.

You also need to know exactly where the boundaries of your service sit, so you don't drift into activities that require registration without realising.

And companionship care should never be just a business opportunity. It's about being part of your community and helping bridge the gap of loneliness and social isolation.

Start with the right model. Build strong foundations. Then grow.

How often should staff have an appraisal?

At least annually - alongside regular supervision through the rest of the year. That's a sensible internal standard for most services.

But frequency is the easy part.

An appraisal shouldn't just be another form to sign and file. Done properly it covers performance, development, objectives, competency and wellbeing. Done badly it's a date in a spreadsheet.

The honest test isn't whether your appraisals are in date.

It's this: are your appraisals developing your workforce, or filling your HR calendar?

If you can't point to something that changed as a result of the last one, that's worth looking at.

There is a version of care consultancy that ends when the file is emailed over.

You get a policy pack, a Statement of Purpose, maybe a folder of templates. It looks thorough. And then you are on your own with it.

That model fails for a simple reason: documents do not implement themselves. A policy nobody has read is not compliance. An audit tool nobody runs is not governance. An improvement plan with no owner is a document about improvement, not improvement.

Look at what our team actually did this week.

Recruited an Ofsted Registered Manager for a children's EBD home. Recruited a Care & Quality Coordinator through the full process. Built a CQC and Local Authority action plan for a service that had been served notice. Started Service Improvement Plans across compliance, governance, quality and operational development for our newest customers.

Not one of those is a file. They are decisions made, people placed and services stabilised.

That is the difference between buying paperwork and having a team behind you.

Anyone can hand you a list of what is wrong with your service.

An inspection report does it. An audit does it. A complaint does it. What none of them do is tell you what to do about it, in what order, or who is responsible.

This week we started building Service Improvement Plans for several of our newest customers, across four areas: compliance, governance, quality and operational development.

The difference between a list of problems and an improvement plan comes down to four things per action. An owner. A deadline. The evidence that will prove it is done. And a date to check it actually was.

Without those, an improvement plan is just a tidier version of the problem list. It sits in a folder, everyone means well, and nothing moves.

With them, you can answer the question every inspector and every director eventually asks: how do you know things are getting better?

Being served notice feels like the end of the conversation. It isn't.

This week we supported a service in exactly that position, developing a comprehensive CQC and Local Authority action plan.

The instinct in that moment is to try to fix everything at once. That is what makes it worse. Twenty actions all marked urgent means nothing is actually being prioritised, and nothing gets finished.

What the plan did was separate the immediate compliance priorities from the longer-term improvement work. What has to happen this week to stabilise the service. What comes next. Who owns each action, by when, and what evidence will show it is done.

That distinction matters, because a regulator and a commissioner are both watching how you respond. A provider who can show a clear, evidenced plan is in a very different position to one who is firefighting.

If you are in this position right now, the worst thing you can do is nothing. The second worst is trying to handle it alone.

This week we appointed a Care & Quality Coordinator for a provider, and we ran every stage of it.

Interviewing - asking the questions a regulated service needs answered.
