When I say burnout is a business problem, I mean it literally.

Organizations have spent years treating disengagement as an HR issue to manage quietly, or a performance conversation, a wellness program, a survey with good intentions.

However, the data tells a different story.

Burnout drains organizational knowledge. Disengagement stalls ex*****on. Leadership instability creates voids that take years, and significant cost, to recover from.

These are not people issues.
They are operational risks.

The organizations that treat them as such will be the ones that survive the future.

That’s what I build with leaders. Beyond wellness theater; Wellbeing Architecture™ that protects the business from the inside out.

“We keep treating well-being like an employee benefit instead of an organizational design principle.”

That quote from a senior leader at our inaugural PEARRM Services Wellbeing Roundtable had the room leaning in, because it captures exactly what’s broken in how organizations approach mental health.

According to the SHRM 2026 Mental Health Snapshot, 40% of U.S. workers reported feeling stressed this year, up from 31% in 2025. Yet more than half have rarely or never used their company’s mental health benefits.

We’re investing in the wrong things.

Employees won’t meditate their way out of chronic organizational dysfunction. When burnout happens at scale, it is almost always a failure of organizational design, not individual weakness.

In my latest piece for SHRM Executive Network, I make the case for Wellbeing Architecture™, the intentional design of systems, leadership behaviors, and cultural norms that allow people to perform without sacrificing their health.

The future of leadership will not belong to the companies with the most wellness perks. It will belong to those courageous enough to treat people strategy as business strategy.

👗 Fashion. Leadership. Legacy. And a grandmother who changed everything.

I recently listened to this episode of People and Strategy and it was such a great listen.

Jamie Durling, Regional Chief People Officer for iconic luxury brands like DOLCE&GABBANA and didn’t fall into HR the way most people do. He came through leadership development. That backstory stayed with me, because it is a reminder that the best HR leaders are more than policy experts, they are people architects who understand what it truly takes to grow human potential from the inside out.

When asked what shaped his career, Jamie didn’t lead with a degree or a title. He credited his grandmother.

And that resonated deeply. 💕

My own grandmother is my most special person. The values she poured into me show up in every room I walk into, every leader I coach, every organization I serve. HR, at its best, is an act of love. And love like that? It starts at home.

If you are in HR and you wonder whether your roots matter in the boardroom, they do. They always will.

Is your middle management eroding your trust? 🛑

You can have the best values in the world written on your office walls, however:

“...employees experience the organization through their direct managers. And when there is inconsistency between what is said and what is done, trust erodes quickly.”

If your managers aren't aligned with your mission, your mission doesn't exist to your employees.

Trust is built (or broken) in the middle.
