Major shifts ahead for NZ employers & employees!

This past week has brought some significant developments in New Zealand’s employment landscape:
- The Holidays Act overhaul. A new Employment Leave Act is coming. Leave entitlements (sick / annual) will be based on hours worked rather than rigid days/weeks. Leave (including domestic violence, bereavement) will accrue from day one, with clearer employee pay/leave statements required and simplified rules for part-time and casual workers.

- New residency pathways. From mid-2026 skilled workers, trades and technicians will have new routes to residency, helping address critical labour shortages.

- Labour market trends. Job ads are noted to have dropped in September across most regions, reflecting a challenging market.

These changes could have wide impacts on employment costs, payroll systems, workforce planning and hiring strategies.

Employers will need to:
- Update payroll and HR systems.
- Review employment agreements, especially for part-time and casual staff.
- Communicate clearly with staff to ensure changes are understood.
- Stay across migration policy shifts when attracting talent.

It’s a lot to keep up with but also a chance to get ahead.

As an HR consultant, one thing I see often is business owners overlooking great candidates because of “short stints” on their CV.

Yes, stability is valuable — but tenure alone isn’t the full story. The world of work has changed.

Shorter periods in roles can reflect:
✅ Contract/project work
✅ Industry downturns or restructures
✅ Relocation or family needs
✅ The courage to leave roles that weren’t the right fit
✅ Rapid growth opportunities elsewhere

Policies.... you don't need them until you do.

Although they may seem like mundane documents that you may be able to get through various platforms or subscriptions there is so much more value in policies that are created for your business capturing your culture, your purpose and the direction the business is going in.

Employees, people leaders and business owners need thoughtful policies more than they realise. Not only do policies help set the tone for a organisation, they guide and inform to help make decisions and take action.

Do you know where your employees are at?? As we embark on the last months of the year many people start to think about what the year has been and what is ahead. A number of people genuinely feeling stuck and not knowing how to move. And to be fair the narrative across media has been fairly doom and gloom, let alone the election rollercoaster we’ve endured and the sustained hope for the economy to settle again all feeds into the mindset of our employees. Move being the ultimate word, movement is progress but becoming stagnant, stuck, not being heard, not having skills to make a plan or knowing where to start is hard to work through… there are so many facts that set the position of where your employees are starting at that they will be looking to you for that objective need for coaching, guidance or direction to keep moving. Perhaps its time to engage in a future based discussion and develop some short and long term plans.

The countdown… its on… the election is literally on our doorstep, its time to move through the frustration and get the gameplan ready! I have heard a number of organisations choosing to wait on recruitment, pay reviews, wellbeing initiatives or even managing poor performance because of the election. My challenge on this is the unintended consequences to your culture and performance of the business. I like to think ahead and have a gameplan of a number of approaches and ways to go about taking the right action at the right time. Relationship breakdowns at work are a thing, often unintentional but also repairable. Speaking with those in my network this can be put down to many factors, such as time of the year where fatigue is high and resilience is low, generation differences, self awareness and accountability. However the most common elements I see is leadership and HR support not being well equipped to handle the situation through from beginning to end nor thoughtful around not only the matter at hand but taking a broader view and providing well considered guidance.
