Why high performers quit: they are 3x more likely to leave when they feel unrecognized. That is the leadership rhythm most retention plans skip.

Not underpaid. Unrecognized. Today's clip sits right on that distinction.

Here is why the number is so stubborn. Your high potentials need the least managing, so they get the least. The squeaky wheel gets the 1:1. The reliable one gets a thumbs-up in a group chat. Eighteen months later you are surprised.

Run this check this week.

List your top five. From memory, write the last specific thing you told each of them they did well. Cannot recall it? Neither can they.

Count their last four 1:1s. How many got moved or cut? Reliable people are the easiest to reschedule, which is exactly the problem.

Ask what they want to be doing in two years, then ask whether anyone here can help them get there.

Find one piece of work above their current level this quarter and hand it over before they ask.

Recognition is not a compliment. It is evidence you were paying attention.

Rei Vardi built Eon from one car in a college dorm room to roughly 40 states — bootstrapped, profitable, and with no co-founder at all.

Healthcare leadership and patient impact — the leadership rhythm that goes missing the moment the metric gets hit.

Today's clip is about what happens when the frontline stops connecting its tasks to the person those tasks are for.

It is not a healthcare problem. It is a distance problem. It shows up anywhere the work is far enough from the outcome that you can finish it without ever seeing who it landed on.

Three moves that close the distance.

Open one meeting a month with a specific outcome instead of a metric. One patient, one customer, one job site, named and described.

Change what you ask for in the update. "How many did we get through" measures throughput. "What changed for one of them" measures whether the throughput bought anything.

Route the thanks backward. The people who get thanked are almost never the people who did the work.

Your team can only see as far as you point. Point at the count and the count is what they will optimize, correctly, because you told them to.

Send this to a manager whose dashboard is green and whose team is flat.

Delegate the outcome, not the task — hand over the result and the deadline, then let them find the how. Build a one-page playbook. And set decision rules: anything under $500, they don't need you. $500 of trust buys back hours of your week.

First-time supervisor at a new plant startup: there is no "how we do things here" yet, and you are writing it in real time.

Your crew is not waiting for a culture document. They are watching what you tolerate on day three and treating it as policy.

The framework: Write the Rules Out Loud.

Name the first three standards out loud. Not thirty. Three. Say them in the first shift meeting with the reason attached — "the handoff note goes out before you leave, because the next crew inherits whatever we did not write down."

Decide where people can see you. On an established crew, private decisions are efficient. On a brand-new one they are invisible, and invisible decisions teach nobody anything. Narrate the reasoning in the open.

Repeat it until someone says it back. You will feel like a broken record about four repetitions before it lands. When a crew member explains your standard to a newer hire in their own words, it is installed.

The trap is waiting until things settle down to set the culture. Things do not settle down. They set.
